Making psychological safety a priority across a global organisation


Context

Psychological safety was a cultural priority for this global pooling solutions business, supporting employee wellbeing, innovation and team performance. But as a topic often rooted in academic theory, it needed to be brought to life in everyday terms to resonate with colleagues and drive real behavioural change.

Approach

Using our expertise in translating complex topics into clear communications, we created a campaign that made psychological safety feel human and practical. Anchored by the Safe to Say concept and supported by visible leadership role-modelling, the campaign combined education, tools and commitment to build a shared understanding across the organisation.

Outcome

The campaign laid strong foundations for psychological safety across the business, creating consistent language, encouraging open communication and building team-wide confidence. With leadership backing and practical tools in place, the topic became something colleagues could relate to – and feel safe speaking up about.

Psychological safety plays a significant role in innovation, engagement, productivity and organisational success – and is a business priority for many organisations. For this global pooling solutions business, the ambition was to create a culture where people feel safe to speak – to share ideas, raise concerns, ask questions and be themselves – knowing their team and leaders will support them without fear of negative consequences.

While the concept of psychological safety is powerful, it can also feel abstract and is often confused with mental health, or health and safety. Without clear language and guidance around what it looks like in reality, there was a risk that it would remain theoretical, rather than something colleagues could experience in their everyday work.

So, how did we help this complex global business introduce psychological safety in a way that felt relevant and practical to a diverse audience of frontline and corporate colleagues?

Creating shared understanding

The first step was education. Leaders and colleagues needed a shared understanding of what psychological safety really is, why it matters and the role everyone plays in creating it. We worked with the client to clearly define what psychological safety is – and what it’s not – creating a simple, easy-to-understand narrative.

At the heart of the narrative was a simple but memorable idea: Safe to Say.

Safe to Say translated an abstract concept into a human truth: that people need to feel safe to speak up. It gave colleagues simple language for something many already felt, but didn’t always know how to express, and created a consistent way to talk about psychological safety across the organisation.

From understanding the concept to driving practical change

Our approach focused on helping leaders not just understand the importance of psychological safety, but actively create open and trusting environments through everyday behaviours.

Alongside this, we developed employee-focused communications that broke down stigma and made psychological safety tangible. They were supported through pocket guides and self-assessments that helped colleagues understand their own psychological safety score, explore available support and learn how to support others.

Leading the way with Safe to Say

To create a psychologically safe environment, it’s important that those at the top lead the way. Senior leaders launched the campaign by sharing their own Safe to Say pledge cards, demonstrating their commitment to the initiative.

This visible action sent a powerful message: it’s safe to share how you feel, and safe to say what you’re thinking. By seeing leaders be open first, colleagues were encouraged to do the same, reinforcing the sense of psychological safety that this global company was working to build.

Knowing that awareness alone doesn’t change behaviour, we supported the campaign with practical tools for leaders, too. People managers received a self-assessment toolkit to gauge levels of psychological safety within their teams, as well as clear guidance on how to build and maintain an environment where people feel safe to share, safe to say and safe to belong.

Making psychological safety relatable

To bring Safe to Say to life across the organisation, we created a campaign video that was shared across operational service centres and corporate spaces. Featuring real colleagues and relatable examples, the video explored how a psychologically safe workplace feels, and what it enables.

Throughout the campaign, the messaging reinforced that psychological safety is not just good for people, it’s good for business too. It showed how feeling safe to speak up leads to better ideas and stronger collaboration and innovation, while also supporting employee health and wellbeing.

By focusing on real-life workplace experience, we helped psychological safety feel human and something everyone could contribute to.
